Abstract

Drawing on Affective Events Theory and JD-R model this study investigates how role ambiguity impacts counterproductive work behavior in the hotel industry while focusing on the mediating role of hostility and the moderating role of trait mindfulness. Data of 342 valid responses was collected from the employees of four-star hotels in Punjab, Pakistan. The data was analyzed using structural equation modeling (Smart PLS) and PROCESS macro. Findings reveal that role ambiguity is significantly associated with both interpersonal and organizational CWB, with hostility as a mediator. Moreover, trait mindfulness weakens the adverse impact of role ambiguity on CWB which highlights its protective role in stressful work environments. This study extends theoretical understanding of stress-behavior dynamics in hotel industry and offers practical implications for hotel managers to enhance role clarity and adopt mindfulness-based interventions to reduce hostility and improve workplace behavior.
